Create a pagelayout with the field with read only access. Now write a piece of code /u can aslo use workflow and captue the User Id(To whom you have to restrict ) If the UserId/User Role='xyz', then update the readonly page layout.   You can swith the page layouts using workflow rule. Make sure to include the user role/id in the rule criteria for workflow.
